初期のキャリア発達を促す職場の人間関係のマネジメント
― デベロップメンタル・ネットワークの視点から ―
抄録
本稿の目的は、デベロップメンタル・ネットワーク（Developmental Network：DN と略）の視点から、初
期のキャリア発達を促す職場の人間関係のマネジメントについて論じることにある。筆者は、Hall, D.T. が示した
「関係性アプローチ（relational approach）」という考え方に依拠して、組織によるDN のマネジメント可能性につ
いて探究してきた。
これまでに筆者が実施してきたいくつかの実証的研究の結果から、DN のマネジメントを可能にする要因とし
て、①その人が従事する職務の特性（タスク多様性や相互依存性、あるいはそれらを包含するチームワークとい
う職務特性）と、②職務特性や部下の特性に適合的な直属上司のかかわり行動という２点を見出すに至ってい
る。この結果を基にして、①職務設計によるDN の形成促進、②職務特性を意識した若手社員の配置、③職務特
性と部下個人の特性に適合的な直属上司の関わり行動、といった実践的示唆を提示した。最後に、これらの知見
が教育機関における職業教育に与える示唆を述べた。
Managing Workplace Relationships to Promote Early Career Development
― From the Developmental Network Perspective ―
Abstract
Abstract：The purpose of this paper is to discuss the management of workplace relationships that promote early career development from the perspective of Developmental Networks (DN). Based on D. T. Hall’s concept of the “relational approach,” the author explores the possibility of organizational management of DN.
Through a series of empirical studies conducted by the author, two key factors that enable DN management have been identified:( 1) the characteristics of the job performed by individuals, including task diversity, and interdependence, or teamwork as a job characteristic overarching them; and (2) the relational behaviors of direct managers that align with job characteristics and traits of subordinates.
Based on these findings, this study provides practical implications: (1) promoting DN formation through designing jobs, (2)assigning young employees giving consideration to job characteristics, and (3) ensuring that direct supervisors engage with subordinates in ways that align with both job characteristics and individual traits. Finally, the paper discusses the implications of these findings for vocational education in educational institutions.
